We need someone who can transform the operation while the operation is running at full speed.

This challenge represents an opportunity to demonstrate what becomes possible when exceptional leadership, sound manufacturing principles, disciplined execution, and a committed team come together.

We're not looking for someone to simply manage production. We're looking for someone who can build a team capable of extraordinary performance—and make that performance repeatable.

The Mission

Build and lead a high-performance manufacturing organization that consistently delivers exceptional quality, predictable throughput, disciplined execution, and continuous improvement while developing people into increasingly capable, confident, and accountable professionals.

Success is measured not only by what gets manufactured, but by the strength of the people, systems, and culture that make exceptional results possible.

The Immediate Challenge

Acacia is entering a period of extraordinary manufacturing demand. Over the next six months, we anticipate needing to produce a volume of work that historically required approximately one year.

Meeting this challenge will require more than working harder, adding personnel, or pushing existing systems beyond their limits.

It will require a leader who can rapidly understand our manufacturing operation, identify and eliminate constraints, improve production methods, develop supervisory capability, and intelligently expand capacity where justified.

Reports to: Operations Manager The Opportunity: At Acacia, we believe extraordinary results become possible when talented people are challenged, developed, and inspired to accomplish more than they once thought possible. We are building a manufacturing organization where exceptional craftsmanship, disciplined execution, meaningful accountability, and genuine care for people are inseparable. We don't view our production team as ordinary factory workers. We view them as professionals capable of performing at an elite level. We believe they deserve the leadership, coaching, tools, and environment necessary to reach that potential. We're creating a new Production Manager position to help build that organization. This is not a traditional factory management assignment. We're seeking an accomplished manufacturing leader who combines the strategic mind of a systems builder, the discipline of a championship coach, and the character of someone genuinely invested in the success of others. Someone who is confident without ego, energized by difficult challenges, relentless about standards, and skilled at bringing people together to accomplish what once seemed impossible

What You’ll Be Accountable For

1. Build a Championship-Caliber Team

  • Establish a culture where excellence is expected, demonstrated, recognized, and rewarded.
  • Develop relationships built on trust, mutual respect, genuine care, and uncompromising accountability.
  • Understand individual strengths, limitations, motivations, and potential.
  • Coach people to achieve performance they may not have believed possible.
  • Provide frequent, candid feedback so every team member understands expectations, progress, and opportunities for improvement.
  • Recognize and celebrate individual growth, exceptional contributions, and collective victories.
  • Address performance deficiencies promptly and fairly, including making difficult personnel decisions when necessary to protect the team and its standards.
  • Develop Production Supervisors into increasingly capable, independent leaders.

2. Engineer a Better Manufacturing System

  • Develop, document, implement, and continuously improve manufacturing best practices within Innergy. Siloed sources for data will not be used.
  • Replace unnecessary complexity, variation, and reactive problem-solving with clear, repeatable processes.
  • Identify and systematically eliminate constraints, waste, rework, and recurring failures.
  • Establish effective methods for production planning, workflow, resource allocation, and capacity management.
  • Develop systems that improve performance without requiring constant management intervention.
  • Collaborate with Engineering, Project Management, and Installation to improve the entire flow of work through the organization.
  • Challenge existing practices with curiosity, sound judgment, and the conviction that better methods can be developed.

3. Unlock Existing Capacity and Build What’s Next

  • Maximize throughput and productivity from existing personnel, equipment, and facilities.
  • Identify opportunities to improve production flow, labor utilization, scheduling, and manufacturing efficiency.
  • Evaluate additional staffing, shifts, equipment, automation, and outsourcing opportunities.
  • Develop sound business cases for capacity investments based on measurable operational requirements.
  • Implement expansion strategies that protect quality, profitability, and production stability.
  • Build scalable systems that support continued growth without proportional increases in complexity or overhead.

4. Make Performance Visible and Accountable

  • Establish meaningful, measurable production objectives and individual performance expectations.
  • Develop visual management systems and scorecards that make progress, constraints, and performance readily apparent.
  • Create disciplined daily and weekly operating rhythms connecting priorities to execution.
  • Use production data to identify trends, diagnose problems, and guide decisions.
  • Establish clear ownership of commitments and follow through until results are achieved.
  • Ensure problems are surfaced early, communicated clearly, and resolved systematically.
  • Build an environment where accountability is understood as a commitment to one another, not a means of assigning blame.

5. Deliver Exceptional Operational Results

  • Consistently achieve agreed-upon throughput, schedule, quality, productivity, and safety objectives.
  • Improve manufacturing efficiency, labor utilization, and production predictability.
  • Protect craftsmanship and quality while increasing production capacity.
  • Anticipate operational risks and develop solutions before they become crises.
  • Ensure tools, equipment, materials, information, and personnel are effectively deployed.
  • Drive continuous improvement that produces measurable and sustainable gains.
  • Build a manufacturing operation capable of scaling without sacrificing quality, culture, or accountability.

6. Lead Through Others

  • Provide Production Supervisors with clear direction, meaningful authority, coaching, and accountability.
  • Maintain a strategic perspective while remaining sufficiently connected to daily operations to understand reality.
  • Develop future leaders and establish a culture where knowledge, capability, and responsibility continually expand.
  • Earn trust through consistency, competence, fairness, humility, and personal example.
  • Create alignment between individual achievement, team success, and Acacia’s broader objectives.
  • Build a team that performs exceptionally because of the culture and systems established—not because someone must constantly push it.

Leadership Authority & Accountability

The Production Manager has direct leadership authority over Production Supervisors and overall accountability for the performance, development, and effectiveness of the production organization.

This includes responsibility and authority to:

  • Establish individual and team performance expectations and accountability standards.
  • Direct, coach, evaluate, and develop Production Supervisors, Team Leads and their teams.
  • Make staffing, assignment, organizational structure, and resource allocation decisions within established company guidelines.
  • Conduct performance evaluations, recognize exceptional contributions, and recommend appropriate rewards and advancement.
  • Address underperformance and behavioral concerns promptly, consistently, and fairly.
  • Make hiring, disciplinary, and separation decisions in accordance with Acacia’s established authority and approval requirements.
  • Develop succession plans and strengthen the organization’s leadership capabilities.

All personnel actions must comply with Acacia’s HR policies, approval procedures, and documentation requirements. The Production Manager is expected to collaborate with HR while retaining ownership of production team performance and leadership decisions.

The Leader We’re Looking For

You are a builder, not merely a maintainer. You see possibilities others overlook and know how to turn ambitious ideas into disciplined execution.

You are confident without ego. You have strong convictions but remain curious, teachable, and willing to change your mind when better information emerges.

You are both demanding and deeply caring. You refuse to lower standards, yet people know your expectations come from a genuine belief in their potential.

You understand human performance. You know people respond differently to challenge, encouragement, recognition, and correction—and have the emotional intelligence to lead each effectively.

You think strategically and execute systematically. You can see the entire manufacturing system, identify what matters most, and translate ambitious objectives into clear actions and measurable results.

You embrace difficult challenges. Complexity energizes you. Constraints invite creativity. You see the seemingly impossible as an opportunity to discover what’s missing, not a reason to surrender.

You multiply the capabilities of others. Your measure of success is not how indispensable you become, but how much stronger the organization becomes through your leadership.

You make difficult decisions. You invest generously in people who demonstrate commitment and willingness to grow, but you will not allow persistent underperformance or destructive behavior to compromise the team.

Required Experience & Capabilities

We value demonstrated achievement more than impressive titles or conventional career paths.

Candidates must bring:

  • Substantial manufacturing leadership experience with direct accountability for production performance, personnel, quality, and schedules.
  • Strong working knowledge of manufacturing processes, production flow, work-in-process, capacity constraints, labor productivity, and quality control.
  • Proven success improving throughput, operational efficiency, and production predictability.
  • Experience leading operations involving multiple processes, interdependent work centers, and changing production priorities.
  • Demonstrated ability to assess an unfamiliar manufacturing environment, identify its critical constraints, and implement improvements quickly.
  • Experience developing supervisors and building effective production leadership structures.
  • Strong capabilities in production planning, continuous improvement, performance measurement, and disciplined execution.
  • Exceptional communication, relationship-building, coaching, and decision-making skills.
  • The ability to use operational technology, manufacturing data, and management systems to drive results.

Experience in custom, engineered-to-order, high-mix/low-volume, or other complex manufacturing environments is particularly desirable.

A manufacturing background is essential. Architectural millwork experience is not.

We are more interested in someone who knows how to build and lead an exceptional manufacturing organization than someone whose primary qualification is familiarity with woodworking equipment.

You’ll thrive at Acacia if you’re energized by building something exceptional, developing people, solving difficult problems, and being held accountable for meaningful results.

You’ll enjoy considerable opportunity to shape the future of our manufacturing organization—but with that opportunity comes an expectation of ownership, disciplined execution, and measurable progress.

This position will not be a good fit for someone who prefers maintaining the status quo, relies primarily on positional authority, avoids difficult conversations, confuses activity with accomplishment, or believes technical expertise alone qualifies someone to lead.

We believe great teams are built by leaders who demand excellence, invest deeply in people, and refuse to accept that yesterday’s limitations must define tomorrow’s possibilities.

Note: The job requirements of the Production Manager are subject to change to facilitate the organization’s needs.
